(1124) Strength, Resilience, and Women Chairs: A Qualitative Study in Otolaryngology

Introduction: To explore characteristics and experiences associated with leadership role attainment, professional satisfaction, and personal development among past and current female department chairs in Otolaryngology-Head and Neck Surgery.

Methods: This is a grounded theory qualitative study of 10 female chairs in Otolaryngology. A purposive criterion-based sampling technique was used to identify past and present department chairs or division chiefs. The authors designed a semi-structured in-depth interview template based on the literature and research team consensus. After verbatim transcription and translation of the one-hour virtual interviews, the data was thematically analyzed using Braun and Clarke's six-step process. Atlas.ti version 7 was used to enhance analysis.

Results: In total, 50% of female chairs identified themselves as leaders throughout their life and were motivated to seek leadership roles in Otolaryngology. The remaining 50% did not identify with the intention of becoming a chair or seeking significant leadership positions. Among female chairs, 90% highlighted interpersonal conflict as the most challenging aspect of the job. Additionally, 70% commented on the elusive nature of work-life integration. When asked about the personal impact of leadership, 4 responded that it was a personal multiplier, 2 mentioned it came at a personal cost, and 4 indicated both.

Of the chairs, 90% utilized an executive coach for their job search, negotiation, or the day-to-day tasks of being a chair. Of these chairs, 100% endorsed its utility. Other general themes generated from the interviews included: vision, reflective practices, resilience, and relationships (mentorship/sponsorship). In a sweeping consensus, 100% of women expressed optimism when envisioning the future of Otolaryngology.

Conclusions: This study offers insight into the nuances of leadership emergence for female chairs in the evolving landscape of leadership in Otolaryngology. Elucidating the various pathways to leadership will assist in advancing careers and will assist in fostering diversity in surgical leadership roles.
